Spor yönetiminde güncel sorunlar: Spor çalışanlarının bakış açısı üzerine araştırma

Abstract

Bu araştırma, Türkiye spor yönetimi sisteminde karşılaşılan güncel sorunları, özellikle spor çalışanlarının perspektifinden analiz etmeyi amaçlamaktadır. Spor yönetimi, çok sayıda paydaşın etkileşimiyle şekillenen karmaşık bir yapıyı ifade etmektedir ve bu bağlamda Gençlik ve Spor Bakanlığı (GSB), Spor Federasyonları, Türkiye Milli Olimpiyat Komitesi (TMOK), spor kulüpleri ve belediyeler gibi aktörler önemli rol oynamaktadır. Araştırma, bu paydaşların işlevlerini ve spor çalışanlarının karşılaştığı sorunları derinlemesine inceleyerek, mevcut spor yönetim sisteminin etkinliğini değerlendirmeyi hedeflemektedir. Araştırma yöntemi olarak nitel bir yaklaşım benimsenmiş ve fenomenolojik yöntemle, spor yönetimi alanında profesyonel bilgiye sahip 12 katılımcı ile yarı yapılandırılmış röportajlar gerçekleştirilmiştir. Katılımcılar, araştırma sorularına ilişkin zengin bilgi sağlamak amacıyla ölçüt örnekleme yöntemi ile seçilmiştir. Veri toplama sürecinde MAXQDA yazılımı kullanılarak, tematik analiz yapılmış ve sonuçlar, spor çalışanlarının motivasyonunu doğrudan etkileyen faktörlerin başında maddi destek, çalışma koşulları ve eğitim ihtiyaçlarının geldiğini ortaya koymuştur. Ayrıca, çalışan sağlığı ve güvenliği, adaletli ücret politikaları, ekip çalışması, iletişim ve çevresel sürdürülebilirlik gibi unsurların da motivasyon üzerinde belirgin etkiler yarattığı belirlenmiştir. Bu bağlamda, spor yönetiminde sürdürülebilir bir çalışma ortamı sağlamak için, adaletli ücretlendirme sistemlerinin kurulması, çalışan sağlığı ve güvenliği önlemlerinin artırılması, eğitim fırsatlarının iyileştirilmesi ve çevresel sürdürülebilirliğe yönelik politikaların teşvik edilmesi gerektiği sonucuna varılmıştır. Araştırma, spor yönetimindeki güncel sorunların çözülmesine yönelik öneriler sunarak, sektördeki verimlilik ve çalışan memnuniyetinin artırılmasına katkı sağlamayı amaçlamaktadır.

This research aims to analyze the current issues in the Turkish sports management system, particularly from the perspective of sports employees. Sports management represents a complex structure shaped by the interaction of numerous stakeholders, including the Ministry of Youth and Sports (GSB), Sports Federations, the Turkish National Olympic Committee (TMOK), sports clubs, and municipalities, all of which play significant roles. The study seeks to examine the functions of these stakeholders and the challenges faced by sports workers, aiming to assess the effectiveness of the current sports management system. A qualitative approach has been adopted for this research, using a phenomenological method, with in-depth semi-structured interviews conducted with 12 participants who possess professional expertise in sports management. The participants were selected through a criterion sampling method to provide rich information regarding the research questions. During the data collection process, MAXQDA software was used for thematic analysis, and the results revealed that the primary factors directly affecting sports workers' motivation are financial support, working conditions, and educational needs. Additionally, factors such as employee health and safety, fair wage policies, teamwork, communication, and environmental sustainability were found to have significant impacts on motivation. In this context, the study concludes that to establish a sustainable work environment in sports management, it is essential to implement fair compensation systems, improve employee health and safety measures, enhance educational opportunities, and promote policies related to environmental sustainability. The research aims to contribute to the development of recommendations to address current issues in sports management, thereby improving productivity and employee satisfaction in the sector.
